Why Generic AI Training Fails in Recruitment

Here is a pattern that plays out in agency after agency. The owner decides the team needs AI training. Someone books a course, or signs up for an online programme. The team sits through it. They learn what large language models are, how to write a basic prompt, and perhaps how to use a chatbot to summarise text. Two weeks later, every recruiter is back to working exactly the way they did before.

It happens on the job, not in a classroom. The most effective approach is structured practice during actual work. A recruiter working on a real vacancy, with a trainer or guide helping them apply AI to that specific vacancy, learns more in 20 minutes than in a half-day workshop. The learning is immediately reinforced by a real result.

It starts with the task they hate most. Every recruiter has a task they find tedious. For many, it is admin and data entry. For others, it is writing job descriptions or compiling client reports. Weeks two to four: refine and expand. The recruiter has used the template enough times to have opinions about it. They start modifying it. They notice what works and what does not for their specific niche or client base. A second task gets added.

Month two onwards: the recruiter is now using AI for three to four tasks and has developed their own variations. At this point, more conceptual training (understanding what AI is good and bad at, compliance considerations, quality checking output) becomes relevant because they have enough practical experience to contextualise it.
